Both questions depend on you and your pawns vocation. I can tell you what inclinations to avoid: guardian and acquisitor. Guardians don't actually guard, they spend most of the time circling you and not doing anything. Acquisitors don't fight, they just stop to randomly pick up stuff from the ground (usually just rocks and sticks).

The game isn't overly picky on elemental advantages so pick 1 and let the pawn have other skills (comestion/anodyne/halidom are 3 common picks for a support mage, leaving 2 more slots).
